Удовлетворенность трудом у работников высшего учебного заведения
Аннотация
Проведено лонгитюдное исследование с целью определить уровень и ключевые детерминанты трудовой удовлетворенности у разных категорий сотрудников классического университета на примере ТюмГУ. Сформирована типология университетских работников в зависимости от характера удовлетворенности трудом: удовлетворенные (1) карьерным ростом и материальной составляющей, (2) смыслом труда, справедливостью и комфортом работы, (3) условиями труда и оснащенностью рабочего места. Наиболее высокая общая трудовая удовлетворенность характерна для работников, высоко оценивших свою удовлетворенность содержанием выполняемой работы, справедливостью и комфортом труда.
Выделены группы факторов, мотивирующие работников к эффективной трудовой деятельности: надежность и стабильность, карьерный рост и социальный капитал, управленческий потенциал. В наибольшей степени удовлетворены работой те респонденты, которых мотивирует карьерный рост и наращивание социального капитала. В этой группе преобладают представители руководства университета и линейные руководители. Установлено также, что удовлетворенность трудом выше у тех преподавателей и исследователей, которые ожидают карьерных изменений, связанных с территориальным перемещением.
Результаты исследования могут быть полезны менеджерам кадровых служб университетов при разработке комплекса мероприятий, направленных на повышение удовлетворенности трудом у представителей различных профессиональных групп, что позволит повысить престиж работы в академическом секторе, удержать талантливых сотрудников и снизить текучесть кадров.
